The purpose of this study is to clarify process to overcome the difficulties in the role
performance of new head nurses during their first year.
We interviewed ten head nurses in their second year about what they felt and thought and how to
act as a head nurse during their first year. These narrative dates were analyzed by Modified Grounded
Theory Approach.
As a result of the analysis, the following eighteen concepts were extracted and then classified into
seven categories;“Awareness of difficulty in executing business,”“Having negative emotions by
herself,”“Taking in the wisdom of her seniors,”“Managing logically,”“Making up the team with her
staff,”“To adopt a spiritual climate in the nursing department for nursing management,”“To gain the
self-image as a head nurse.”
Story line: The new head nurses experienced difficulty process in executing business as a head nurse
and had negative emotions at the beginning. They soon learned leadership skills from their seniors,
managed logically, and built up their own team with their staff. Through there were hardships, they
were able to have pride in their team, and gained the head nurses image. Soon after, at the end of their
first year, they gained the self-image as a head nurse.
初年次の新任看護師長が役割遂行における困難を乗り越えるプロセスを明らかにする
ことを目的とした。就任2年目早々の10 名の看護師長の面接内容を、M-GTAにより分析した結
果、18の概念が生成され、【業務遂行の困難さを自覚する】【負の感情を一人で抱え込む】【先輩
看護師長の経験知を取り入れる】【論理的にマネジメントする】【スタッフと一体になりチームを
作る】【“うち”の看護風土を管理のよりどころとする】【看護師長として自己像を獲得する】の7
カテゴリに集約された。新任看護師長は、「就任当初、業務遂行に困難を感じ、戸惑いや葛藤を
抱え込む。しかし、上司の懐に飛び込んで管理の方法を真似、管理者研修での学びを想起して、
論理的なマネジメントを試み、スタッフと共にチームを作り上げた結果、スタッフのポジティブ
な反応が生じ、チームを誇りに思えるようになり、次第に自分なりの看護師像が見え始め、1年
目の終わりには、看護師長としての自己像を獲得する。」というプロセスを踏んでいた。
